Choosing the title for your Japan leader

The job title can matter for passive candidates.

I have a role for the top job in Japan for a global software company. It runs the entire country business with 100 or so people, and reports into the region. The posting said Vice President, Sales, but some of the candidates hold the title President today.

A couple of candidates have read the post title and without thinking about it any deeper, assumed this is a step down.

I have seen this many times now, and it may be useful to share for newer HR and TA leaders dealing with Japan.

A passive candidate is not applying for anything, so they give your posting a few seconds and take it at face value, and they are never going to dig into your banding structure to work out what the role actually is. There is no reason why they should, so don't make them.

The English title, in nearly every case, is just the internal HR job band, and Vice President or Senior Director is the job grade used in compensation tables and responsibilities. In over 20 years of doing this here I have never once had a client insist that the Japanese external title match that band. Yet it gets posted through Workday (or whatever) all the time.

Then we have the external facing Japanese title. 社長 (shachō) is two characters. 社 (sha) means company. 長 (chō) means head, or chief. So 社長 reads literally as head of the company. When someone hands over a business card that says 社長, every person in the room knows exactly where that person sits. When it goes out in press releases, the market knows.

To test this against the market, we went back to the 62 new heads of Japan in our Women in Leadership count, July 2025 to September 2026, and read the Japanese announcement for each one. Here is what they were called.

What the announcements show

社長 (shachō, president) was the most common title. 28 of the 60 Japanese announcements used it, most often as 代表取締役社長 (daihyō torishimariyaku shachō, President and Representative Director) or 代表執行役社長 (daihyō shikkōyaku shachō, Representative Executive Officer and President). Another 5 used 代表取締役 (daihyō torishimariyaku, Representative Director) without 社長. So more than half of these new heads of Japan were introduced to the Japanese market with a title that says they run the company.

カントリーマネージャー (kantorī manējā, Country Manager) came second, with 18. The rest used 日本代表 (Nihon daihyō, Representative for Japan), General Manager, Vice President or similar.

The English release was often missing. We found an English announcement for only 22 of the 62 hires. For the other 40, the Japanese release was the only public record, so the Japanese title is the one candidates, customers and partners actually saw.

When a company did announce in both languages, the title often changed. Of the 20 announced both ways, 6 used a Country Manager, General Manager or VP title in English and 社長 or 代表 (daihyō, representative) in Japanese. Acronis called its new head of Japan General Manager in English and 代表取締役社長 in Japanese. SonicWall and Forescout went from Country Manager in English to 社長 in Japanese.

What this means if you are hiring

Global companies already run two titles for the same job, the internal band in English and the external title in Japanese, and nobody treats that as a problem. The Japanese title goes on the business card and into the press, and HQ keeps the grade it uses for pay.

The problem is when only the internal band makes it onto the job post. A candidate who is 社長 today sees Vice President and reads it as a step down, even when the role is bigger than the one they have now. If most of the companies you compete with for talent announce this seat as 社長, that is what your post is being compared with.

"–" means we found no announcement in that language. Each title links to the announcement it comes from.

What I am suggesting here is that regional TA and HR leaders start using the external title in their ATS. That way it shows up as the header on your website post and LinkedIn post, if you go there.

Good compliance means you need to make the candidate aware of the official internal HR title. That part can easily be written into the JD and included on the offer letter later.

If you are not sure, look at your own press in Japan. Whatever the last person in that seat used on their business card is approved, public, and the title your market already knows the role by.

There is rarely a good reason not to use it. If you would rather not commit before you have met anyone, Japan Country Manager or General Manager, Japan will both do the job.

That one change may widen your field considerably.

How we put this together: the 62 appointments are the same ones counted in our Women in Leadership in Japan 2026 post. For each one we read the Japanese announcement, mostly on PR TIMES and company newsrooms, and the English one where it existed, and recorded the title exactly as published. The research was done with AI tools under my direction. Every title links to its source in the full list above, and I'm accountable for what's here. If you spot an error, let me know and I'll fix it.
